COMPANY PLAYBOOK

Rippling Salary Negotiation: A Big Tech Insider's Playbook

Rippling offers look like big tech offers: an L-level ladder, a solid base and a large RSU grant. But the company is private, last priced at $16.8B in May 2025, with no announced IPO plan, and employees report that its past tenders were for option holders rather than RSU holders. So the equity line on your offer may be much harder to turn into cash than the same number at a public company. There's also effectively no annual bonus. That makes the negotiation about your level, the share price and terms behind your grant, and a sign-on that covers the cash you're giving up. (Rippling is private and doesn't publish its equity terms; confirm everything in your written offer.)

Rippling L5 to L9: what each level pays on paper

US software engineer pay at Rippling from Levels.fyi data as of November 2026, across 451 submissions. Total comp spreads the stock evenly over four years, which can overstate later years if your grant is front-loaded.

LevelTitleBaseTotal comp / year
L5Software Engineer~$173K~$208K
L6Software Engineer II~$212K~$291K
L7Senior~$261K~$415K
L8Staff~$306K~$617K
L9Senior Staff~$320K~$779K

The L7 to L8 step is worth about $200K a year on paper, more than you're likely to win inside a level. Don't read the numbers across directly, though: Rippling's L-numbers run higher than Google's for similar work. Sources put Rippling L7 anywhere from Google L5 to L6, so compare scope rather than the label.

Step 1 of the conversation · your opening counter

Subject: Re: Rippling offer - [role]

Hi [Recruiter],

Thank you for the offer. I'm excited about the team and the product, and I'd like to make this work.

Before I respond on numbers, could you confirm in writing the share count and price per share behind the grant, the vesting schedule and any cliff, whether a liquidity event is required, and whether RSU holders can take part in tenders?

I'd also like to raise two points:

• On level: my current scope includes [concrete evidence: systems owned, team size, comparable level elsewhere]. I'd like to ask whether an [L8] assessment is possible, and if not, what separated me from it.
• On cash and equity: I'm comparing this against [comparable company], where the equity is liquid and there's a bonus. Moving base to $[target], the grant to $[target], and adding a sign-on of $[Y] to cover the stock I'd forfeit would close that gap.

If we can align on these, I'm ready to sign by [date].

Best,

Then the Rippling recruiter replies

This is the part almost nobody prepares for. You send a clean, well-reasoned counter, and within a day you get something that sounds final, reasonable, and closed. It usually looks close to this:

Step 2 · the reply you have to answer

Hi [Your name],

Thanks for the quick reply, and I'm glad you're excited about the team.

I took this back to the compensation team. We're already at the top of the band for this level, so I don't have room to move the number. I want to be straightforward with you: this is a strong offer, and it's what we're able to do.

I do need an answer by [date] so we can close the role out. Can you let me know either way?

Best,
[Recruiter]

Everything on this page got you to that email. Nothing on this page tells you what to send next.

That gap is where the money is actually lost. Not in the counter, which most people now send, but in the two or three messages after it. Fold there and the $30K to $300K you left behind does not disappear once: it becomes the base your refreshers, raises, and every future offer get benchmarked against for years.

The 7 replies you will get, and what to send back

The recruiter runs this conversation dozens of times a quarter. You run it once every few years. Here is the first counter-move in full, free, so you can judge the rest.

"We're already at the top of the band for this level."

Free

What it actually means: almost always true, and almost always beside the point. Bands are set per level. "Top of the band" describes which box Rippling put you in. It says nothing about what you are worth to them.

What to send back

"That's helpful, thank you. If the band is fixed at this level, then the level is the real question, not the number inside it. Based on [scope you own today], I think the case for [target level] is strong. What would you need to see from me to support that assessment?"

Why it works: it accepts the constraint instead of arguing with it, then moves the conversation to the one variable that is still open. A recruiter can rarely move a band. They can very often re-open a level.

The other 6, and the counter-move for each, are in the playbook:

How Rippling comp is structured

  • → Base salary: Set by level and location tier. The posted range for a Senior Software Engineer in Tier 1 markets (San Francisco Bay Area, New York, and Seattle for engineering) is $168,000 to $280,000.
  • → Equity (RSUs): Recent offers are described as RSUs, generally over four years, and Levels.fyi notes Rippling sometimes vests them front-loaded at 40/30/20/10. Rippling doesn't publish its schedule, cliff or whether a liquidity event is required. Get all of that in writing.
  • → Liquidity: No IPO plan has been announced, and no 2026 tender has been reported. Rippling ran tenders of up to $590M in 2024 and up to $200M in May 2025, but Rippling employees on Blind have said these were for option holders and that RSUs aren't liquid yet.
  • → Bonus: Effectively none. Levels.fyi shows little or no annual bonus at most levels.
  • → Sign-on bonus: Reports conflict. One source calls sign-ons rare; a Rippling employee called it the first thing they'll offer when you negotiate, and warned about clawbacks. Always ask, and read the repayment terms.
  • → Refreshers: Reported only thinly, so ask what's typical at your level. They matter more if your grant is front-loaded.

The levers that actually move at Rippling

Level

Sets base and equity band together, and the L7 to L8 step alone is worth about $200K a year on paper. Because the numbering differs from big tech, make your case on scope. If the offer lands below what your record supports, ask what separated you from the next level and answer with evidence.

Equity grant size

Where you should expect the conversation to go, though public evidence is thin. One candidate reported being told the grant is undervalued because the share price dates from the last round. Treat that as a sales argument. Ask for a specific dollar target, the share count, and the price per share it's based on.

Base salary

With no bonus and illiquid equity, base is the cash you can count on. A Rippling-tagged engineer told one candidate that a $250K-plus base was possible and to negotiate harder, and a negotiated senior offer was reported at $280K, the top of the posted range.

Sign-on bonus

One-time cash that fills the gap left by having no bonus. Tie the ask to unvested stock or a bonus you forfeit by leaving, and check how long you must stay before it's yours to keep.

Can you actually sell Rippling RSUs?

This is the question to answer before you put any value on the equity. Rippling has run employee tenders, up to $590M in 2024 and up to $200M in May 2025, and its CEO said then that tenders were likely to become annual. But no 2026 tender has been reported, and employees on Blind say past tenders covered option holders, with RSUs "not liquid yet." Rippling's older grants were options; recent offers are RSUs. So a new hire shouldn't assume they could sell in the next tender.

There's a second catch. In 2024, TechCrunch reported that former employees who had joined certain competitors, including Workday, Gusto and Deel, were excluded from that year's tender. We couldn't confirm whether that rule still applies. Ask in writing: can RSU holders take part in tenders, are there any restrictions after you leave, is a liquidity event needed before shares are yours, and do the RSUs expire? Those answers change what the grant is worth far more than any number you'll negotiate.

Front-loading and a valuation from 2025

Rippling sometimes vests grants at 40/30/20/10. On a $250K grant, that pays out $100K in year one and $25K in year four, while most comp sites spread it evenly at $62.5K a year. Year one looks strong, but later years depend on refreshers, and little is reported about how large those are. Compare offers on the four-year total, not on year one, and ask which schedule applies to you.

Your grant is also likely to be priced off the last official valuation, $16.8B from May 2025. Recruiters may argue the company has grown since, and that may be true, but there's no newer price you can verify and no public market to check it against. If the conversion price is lower than it would be after a new round, that's upside only if you can eventually sell. Value it accordingly when you compare it with liquid stock elsewhere.

Where the leverage is, in order

Start with the level, because it moves everything and Rippling's numbering makes it easy to be under-placed. Next, get the equity terms in writing, since they decide what any counter is really worth. Then push base and the equity grant together, backed by a competing offer or market data, and ask for a sign-on to cover the cash gap. One candidate without a competing offer reported moving closer to the top of the band, and going past the band is reported to be harder.

Expect some pressure on timing: one candidate was asked for an answer within days of the written offer, and Rippling is reported to push for a commitment to sign. Work intensity is also disputed, with engineers describing everything from 35-hour weeks to far longer ones, so ask your hiring manager directly. Put your ask in one clear message, starting from a proven salary negotiation email template, and read how offer deadlines really work if the clock is running.

Frequently asked questions about Rippling comp

Does Rippling negotiate salary?

Reports suggest yes, though evidence is anecdotal. One candidate without a competing offer moved closer to the top of the band, and a Rippling-tagged engineer told another to negotiate harder on base. Going beyond the band is reported to be harder. Your level is the biggest lever, followed by base, the equity grant and a sign-on.

Can Rippling employees sell their RSUs?

Not reliably. Rippling ran tenders of up to $590M in 2024 and up to $200M in May 2025, but employees on Blind say those were for option holders and that RSUs aren't liquid yet. No 2026 tender has been reported and there is no announced IPO plan. Ask in writing whether RSU holders can take part in tenders.

How do Rippling RSUs vest?

Rippling doesn't publish its schedule. Levels.fyi notes it sometimes vests grants front-loaded at 40/30/20/10 over four years. Whether a cliff or liquidity trigger applies isn't officially confirmed, so get the schedule and terms in writing, and compare offers on the four-year total rather than year one.

What is Rippling's valuation?

The last confirmed valuation is $16.8B, from Rippling's $450M Series G in May 2025. We found no newer round. Rippling's CEO said at the time there were no specific plans to go public.

How do Rippling levels compare to Google?

There's no official mapping, and sources conflict. Rippling's ladder runs L5 Software Engineer, L6 Software Engineer II, L7 Senior, L8 Staff and L9 Senior Staff. Rippling's numbers run higher than Google's, and sources put Rippling L7 anywhere from Google L5 to L6.

Does Rippling pay a bonus?

Effectively no. Levels.fyi shows little or no annual bonus at most levels, so a Rippling package is mainly base, RSUs and any sign-on. When comparing against an offer with a bonus, include that bonus in the comparison and ask Rippling to close the gap elsewhere.
