COMPANY PLAYBOOK
Scale AI Salary Negotiation: A Big Tech Insider's Playbook
Scale AI's offers changed character after June 2025, when Meta bought a 49% non-voting stake valuing the company at about $29B and founder Alexandr Wang left for Meta. Scale is still hiring engineers, with about $1B in revenue and a new CEO since August 2026, but its offers pay much of their value in stock options priced around that $29B mark. An options grant is worth the gap between the share price and your strike price, and only if you can eventually sell. So the first job is working out what the equity is really worth. Then your level, your base and a sign-on do the rest. (Scale is private and its terms change; confirm everything in your written offer.)
Scale AI L3 to L6: what each level pays on paper
US software engineer pay at Scale AI from Levels.fyi data as of November 2026. The stock column is the yearly value of the grant at its stated price. It isn't cash, and for options the real value depends on your strike price.
| Level | Base | Stock / year | Total comp / year |
|---|---|---|---|
| L3 (entry) | ~$158K | ~$61K | ~$223K |
| L4 | ~$225K | ~$156K | ~$384K |
| L5 (senior) | ~$242K | ~$227K | ~$476K |
| L6 | ~$284K | ~$350K | ~$642K |
Look at where the money sits. At L3 to L6, the jump between levels is mostly stock, so a higher level adds far more paper value than cash. Posted base ranges in San Francisco, New York and Seattle confirm the cash side: about $179K to $224K for a software engineer, $216K to $270K for senior, $252K to $315K for staff and $288K to $360K for senior staff.

Subject: Re: Scale AI offer - [role]
Hi [Recruiter], Thank you for the offer. I'm excited about the team and what you're building, and I'd like to make this work. Before I respond on numbers, could you confirm in writing the number of options, the strike price, the current 409A value, the share price used to value the grant, the vesting schedule, and the post-termination exercise window? I'd also like to raise two points: • On level: my current scope includes [concrete evidence: systems owned, team size, comparable level elsewhere]. I'd like to ask whether a [target level] assessment is possible, and if not, what separated me from it. • On cash: I'm comparing this against [comparable company], where the equity is liquid. Since options carry more risk, moving base to $[target] and adding a sign-on of $[Y] to cover the stock I'd forfeit would close that gap. If we can align on these, I'm ready to sign by [date]. Best, [Your name]
Copied. Now read what the Scale AI recruiter sends back, and be honest about whether you know your next line.

This is the part almost nobody prepares for. You send a clean, well-reasoned counter, and within a day you get something that sounds final, reasonable, and closed. It usually looks close to this:
Step 2 · the reply you have to answer
Hi [Your name], Thanks for the quick reply, and I'm glad you're excited about the team. I took this back to the compensation team. We're already at the top of the band for this level, so I don't have room to move the number. I want to be straightforward with you: this is a strong offer, and it's what we're able to do. I do need an answer by [date] so we can close the role out. Can you let me know either way? Best, [Recruiter]
Everything on this page got you to that email. Nothing on this page tells you what to send next.
That gap is where the money is actually lost. Not in the counter, which most people now send, but in the two or three messages after it. Fold there and the $30K to $300K you left behind does not disappear once: it becomes the base your refreshers, raises, and every future offer get benchmarked against for years.
The 7 replies you will get, and what to send back
The recruiter runs this conversation dozens of times a quarter. You run it once every few years. Here is the first counter-move in full, free, so you can judge the rest.
"We're already at the top of the band for this level."
FreeWhat it actually means: almost always true, and almost always beside the point. Bands are set per level. "Top of the band" describes which box Scale AI put you in. It says nothing about what you are worth to them.
What to send back
"That's helpful, thank you. If the band is fixed at this level, then the level is the real question, not the number inside it. Based on [scope you own today], I think the case for [target level] is strong. What would you need to see from me to support that assessment?"
Why it works: it accepts the constraint instead of arguing with it, then moves the conversation to the one variable that is still open. A recruiter can rarely move a band. They can very often re-open a level.
The other 6, and the counter-move for each, are in the playbook:

How Scale AI comp is structured
- → Base salary: Set by level, with the same posted range across San Francisco, New York and Seattle. It's the part of the offer you can count on.
- → Equity (stock options): Levels.fyi lists options vesting over four years, 25% in the first year and then monthly. Candidates describe options rather than RSUs, though terms can vary. You pay a strike price to exercise them, so the headline value isn't what you'd receive.
- → Exercise window: Levels.fyi reports a five-year post-termination exercise window after two years of employment. That's long by startup standards, but we couldn't confirm what applies if you leave sooner. Ask.
- → Liquidity: No public market and no announced IPO. Employees report past tenders limited to a share of vested equity, and secondary sales at steep discounts. No 2026 tender has been reported.
- → Bonus: Minimal. Levels.fyi shows only a few thousand dollars a year and many recent reports show none, and job postings don't mention one.
- → Sign-on bonus: Reported in individual offers, such as $15K to $20K at L4 and $50K for one manager. That's too few reports to call typical, but it's worth asking.
The levers that actually move at Scale AI
Level
The biggest step in value, since each level adds a large block of equity along with base. There's no official mapping to Google or Meta levels, so make your case on scope. A candidate coming from Meta IC5 was offered Scale's senior level, which is one useful reference point.
Strike price and grant terms
Not negotiable in the usual sense, but they decide what the grant is worth. Ask for the number of options, the strike price, the current 409A value, the share price used in your offer's valuation, and the post-termination exercise window, all in writing. Then you can price any counter properly.
Base salary
If you discount the equity for its risk, base becomes the most valuable line on the offer. The posted bands are wide, so check where your offer sits, and aim for the top of the range if your scope supports it.
Sign-on bonus
With little or no bonus and illiquid options, year-one cash is scarce. Tie the request to unvested stock or a bonus you forfeit by leaving. One reported manager offer ended with a $50K sign-on after pushing on sign-on, base and equity together.
How to value Scale AI options after the Meta deal
Options aren't shares. A grant's value is the share price minus your strike price, multiplied by the number of options, and only once you can sell. One late-2025 offer assumed a roughly $30B valuation. But employees have described secondary sales at steep discounts, in one report around half. So take the number on your offer as a ceiling, then discount it for how long you might wait and what buyers actually pay.
The Meta deal also shows why the details matter. When the deal paid out, reports suggest holders were treated differently: one former employee described exercised shares receiving a dividend while vested, unexercised options were offered a cash-out instead. Ask how future distributions would treat unexercised options, how much it would cost to exercise, and what the tax looks like. Scale's stake sale gave Meta no voting power, and Meta didn't acquire the company, so don't assume any further buyout is coming.
Is Scale still a good bet? What to check
The picture is mixed, and you should look at it directly. On the positive side, Scale says it had its biggest revenue year in 2025 and hired over 500 people; it reportedly expects over $1B in revenue in 2026, and it has about 170 open roles, with engineering among the largest groups. On the other side, it cut about 14% of its staff in July 2025, OpenAI wound down its work with Scale after the Meta deal, and other customers paused, though Scale says most returned.
What matters for you is the team. Scale's data business, enterprise applications and public sector work have different customers and different risks, and some public sector roles need a clearance. Ask your hiring manager where the team's revenue comes from and how it changed after the Meta deal. Reports on hours also vary widely by team, from great work-life balance to very long weeks, so ask about that too.
Where the leverage is, in order
There's very little public evidence on what Scale will move, so treat this as an order of questions rather than a promise. First, get the grant terms in writing, because you can't judge a counter without them. Second, settle the level. Third, ask for a higher base and a sign-on, since cash isn't subject to the discounts above, and ask about the equity grant alongside them. One manager who pushed on all three ended with a final letter about a week after the verbal offer, so expect some back-and-forth.
A competing offer with liquid stock is your strongest comparison: put a dollar figure on the liquidity you'd give up. Send your ask in one clear message, starting from a proven salary negotiation email template, and read how competing offers work at big tech if you have one.

Frequently asked questions about Scale AI comp
Does Scale AI negotiate salary?
Probably, but public evidence is thin. We found one detailed report of a candidate pushing on sign-on, base and equity and ending with a $50K sign-on, and that was a manager rather than a software engineer. We found no official policy. Go in with a competing offer or market data, and start by getting the grant terms in writing.
Does Scale AI give stock options or RSUs?
Levels.fyi lists stock options, and candidates describe options rather than RSUs, vesting over four years with 25% in the first year and monthly after that. Because you pay a strike price to exercise options, ask for the strike price, current 409A value and exercise window in writing.
Did Meta buy Scale AI?
No. In June 2025 Meta bought a reported 49% non-voting stake that valued Scale at about $29B, and founder Alexandr Wang left to join Meta while staying on the board. Scale remains a separate private company, and Francis deSouza became CEO in August 2026.
Is Scale AI still hiring engineers?
Yes. Scale lists about 170 open roles, with engineering among the largest groups, and reportedly had about 1,300 employees in May 2026 with more hiring planned. It cut about 14% of its staff in July 2025. We found no verified layoffs in 2026.
How much do Scale AI software engineers make?
On Levels.fyi, US totals run from about $223K at L3 and about $384K at L4 to about $476K at L5 and about $642K at L6, with much of it in options at their stated value. Posted base ranges for San Francisco, New York and Seattle run from about $179K for a software engineer to $360K for senior staff.
Can Scale AI employees sell their shares?
Only in limited ways. There's no public market and no announced IPO. Employees report past tenders limited to a portion of vested equity for longer-tenured staff, and secondary sales at steep discounts. No 2026 tender has been reported, so don't plan around a date.
